Understanding a Toxic Workplace
When you’re dealing with a toxic boss, your first instinct is often to seek justice.
- You start documenting conversations.
- Saving emails.
- Taking screenshots.
- Maybe you even consider filing an HR complaint.
Important Sidenote on HR Complaints…
Sometimes, that’s absolutely the right decision.
If your toxic manager truly is one isolated problem inside an otherwise healthy organization, approaching HR calmly, professionally, and factually can create meaningful change.
If you’re considering filing an HR complaint, I strongly recommend speaking with an employment lawyer first. Not because you have to pursue legal action, but because you deserve to understand your options before making an important career decision.
A good employment lawyer can help you understand your legal rights, the potential benefits, the possible risks, and how to document and communicate your concerns in the most effective way. They can also help you understand any confidentiality obligations, employment agreements, non-disclosure agreements (NDAs), company policies, or other contractual terms that may apply to your situation, so you don’t accidentally do something (i.e. in your documentation) that could later be used against you.
Even if you ultimately decide not to involve HR, you’ll be making that decision from a place of knowledge rather than uncertainty.
One of the biggest mistakes I see is high performers acting while they’re exhausted, hurt, and desperate for the situation to change. That’s completely understandable—but it’s also when we’re most likely to make decisions without fully understanding the consequences.
Don’t operate in the unknown. Get the facts first, then choose the strategy that’s right for you.

The Trap of Seeking Justice
Most high performers don’t realize this is happening.
They tell themselves:
- “I’ll finally move on once they get fired.”
- “I’ll finally feel better once everyone sees who they really are.”
- “I’ll finally let this go once someone admits I was right.”
The problem?
Your future becomes dependent on someone else’s consequences. That gives your toxic boss far more power than they deserve.
Your ego naturally wants fairness. There’s nothing wrong with that.
The challenge is that staying emotionally attached to the outcome often keeps you living in that toxic workplace long after you’ve physically left.

Now let’s zoom out. Imagine yourself five years from now.
Will you really care whether your toxic boss had one uncomfortable HR meeting? Or will you care that you built a career you absolutely love?
The smartest revenge isn’t retaliation. It’s becoming someone they could never stop.
Toxic bosses often want capable people to question themselves. They benefit when high performers stay small, doubt their abilities, and continue over-delivering while asking for very little in return.
Don’t give them that satisfaction. Become the person they hoped you’d never become.
Confident. Strategic. Calm under pressure. Highly respected. Leading teams. Creating opportunities. Living a career that no longer has anything to do with them.
That is the revenge they hoped you’d never execute on.
